Syndication is measured by our voice, content, or message and route of distribution. The methods of distribution determine who hears the message and influences others to listen to it.

A leader must engage in the development of her voice and should work to provide thought leadership for her constituents and then work to self-promote to build upon her following.

In the beginning, social success is determined by quantity of content; in a beginner's world quantity beats quality every time. Don't be such a perfectionist throw crap against the wall.

The Engaging Leader

We live in a world system that is highly governed by influence. Unmistakably, those with the most influence receive the most privilege. It is those who have learned to govern by influence who become ‘Leaders’. If we are in the business world, we must learn how to be thought leaders and how to grow in congruence with our unique voice.

Simply put, the role of leadership is to create a unique vision, voice, to develop a character that is congruent with that voice, and to find those who desire to follow our standard.

Our goal must be to move from transactional and authoritative leadership to authentic, principled centered, transformational, and servant leadership. All this means is that we should move away from ‘Just doing our job’ or ‘fulfilling our responsibilities’ (transactional leadership) or ‘calling all the shots’ and ‘micro-managing’ (authoritative leadership) to a leader that acts on his understanding of guiding principles such as the law of reciprocity, the law of love, locus of control, as well as sound business ethics and principles (principle centered leadership). We should move closer to being a leader who comes with his warts and all; who is not afraid to fail in front of constituents; one who shows his humanity and works on the congruence of his character (authentic leadership).  We should choose a character goal of being the leader who is driven by his passion, and vision to be a catalyst for the transformation of his business (transformational leadership), a leader who dedicates himself to serving and who labors to contribute and add value to his constituents and his customers (servant leadership).

People want to follow someone that they want to follow; be someone they want to follow.

Self-Control

Self-Control is the name of the game when you are leading a competitive organization, and feel the pull of emotions with remnants of distorted voices of broken expectations still ringing in your ears, when things heat up and stakeholders are coming down fast because last quarter's numbers weren’t what they should have been.

Whether you are leading a family, a ministry or business you are leading. And if you are leading objectivity is extremely important, to stay outside your emotions for the moment when your tendency is to be inside your emotions is key. Bottom line when you feel life’s pressures this is the time you need to show your constituents your unshakable character. The rule of thumb the more stressful the situation the more relaxed and objective you need to be.

You may ask: How am I supposed to do this?

Let's start by going over a few concepts first.

Psychosomatic

Psychosomatic denotes that our thinking affects our body for good or for worse. But, the challenge to stay “cool headed” may have its roots deeper than you have imagined. In your earlier years if you had exposure to an insecure or emotional authority figure, whether a boss, a church leader, or a parent where yelling and over reacting was the norm, than ingrained in your neuropathway could be the habit to over emotionalizing or over reacting in times of stress.

Along with loosing our temper is the danger of causing wear and tear internally. When we tend to loose our temper and our heart rate goes up, blood pressure rises. When this is done consistently it can cause micro tears in our arteries, there by giving way for plaque to build up, this may cause heart disease, never mind the ulcers or weakened immune system. These are just a couple of instances of the damaged that can be caused by over emotionalizing. There are more dangers to “loosing control” than a damaged relationship, its damaged health.

Stimulus and Response

Stimulus and response plays a factor in our tendency to react to life’s stressful situations. If I punch you in the nose there is a split moment before you decide to react. If I’m bigger than you, you may consider running, if I’m smaller than you, you might consider hitting me back. This reaction is called the fight or flight response which is highly embedded in our psychology and physiology. The ability to control our destiny lies between this space of stimulus and response. If you control this space you can lead incredible change.

In history those who learned to control this space between stimulus and response had facilitated national and world change i.e. Mahatma Gandhi, Jesus Christ, Martin Luther King Jr., and Mother Theresa.

The Answer

There is a way out of old patterns and into self-renewal. One of the latest discoveries in psychology was that relaxation has the propensity to heal the body and to restore the wear and tear. Along with relaxation, meditation has been recognized to develop the prefrontal cortex which is the control panel for things like self-control, motor skills, and speech.

When a person meditates they gain the freedom to use the space between stimulus and response constructively. This can be a powerful ally and tool for leadership development. Start by contributing 10-15 minutes a day within 8 weeks, you will notice a great transformation in emotional intelligence, and maturity.

Don't Let The Perfect Be The Enemy Of Progress

Do not sabotage your own success because things don't seem perfect. I know you created this wonderful company and have taken it from an idea to a cash cow. Being a perfectionist has its' charms and strengths but your restlessness is affecting those around you, so take it down a notch. Business might not seem perfect in your ideal world but it's going pretty good. The truth of the matter is that no one meets your expectations for perfection, not even you. It is a wonderful ideal to work toward your idea of 'the perfect,' as these demons of unrest drive you to be an achiever. But there are times that it will be anti productive especially when it comes to soft skills toward stakeholders, i.e. investors, partners, employees, and customers.

Let me take you through a number of categories, which include management, branding, market research, lead generation, lead conversion, and client fulfillment. Don't worry its' not that intense we will kick around a few concepts regarding each one and you can see if it is going worse then you think are better then you thought. Whatever advantages or disadvantages your business holds today the credit is yours. Just do me a favor learn to celebrate progress not perfection, you will be much happier.

1.) Are Your Managers Competent And Accountable?

Competent and accountable managers breed trust. Having anything less then accountability and competence on your team should be unacceptable. This means that it is important that you also stay accountable to your team and work on developing your strengths as a manager and leader, so that you can consistently deliver value both to your team and the market place.
  • Are you staying accountable? How do you know?
  • Can your people sit with you in your office and tell you what is wrong with your business?
  • Are you actively growing in capacity, through education and skill growth?
  • Is your team accountable to you and to each other?
  • Is your team actively working to grow in capacity, through education and skill development?
  • If your answers are in the emphatic affirmative area than I am certain you trust your managers. If you didn't find yourself so lucky you have your work cut out.
2.) Do Your Managers Have High EQ's?

If a stupid person complimented you on your intelligence would you be flattered?

The same type of sentiment goes for finding emotional intelligent managers, don't fall into the trap of thinking if someone is more emotionally intelligent then you that they fit this criteria. This infers that you understand the principles of emotional intelligence and that you grow in your acumen.

Knowing Your Emotions

Great managers are self-aware. Knowing how we feel and why we feel that way is important to communication and managing our own expectations. This also provides a reference point into the needs and emotions of others.

Managing Your Own Emotions

An invaluable manager knows how to detour frustrations and disappointments in trade of high productivity under the pressures of daunting expectations.

Motivating Yourself

Self-management and goals setting are emotional tools managers can't live without. Staying motivated during a crunch or a particular mundane day is vital to managerial progress and success.

Recognizing And Understanding Other People's Emotions

Interest and concern for others is a mark of empathy. Empathy serves as an emotional tool to assist productive managers in understanding the unique needs and motivations of those they serve.

Managing Relationships

Great managers understand how to motivate individuals to be at their best. The ability to direct and manage the emotions of others is an indispensable skill.
  • Do emotions catch you by surprise?
  • Do you encounter challenges when attempting to direct managers?
  • Do you communicate your emotional needs in productive ways?
  • During conversations do you interrupt others?
  • Do you work to understand others in moments of disagreement?
  • Do you procrastinate?
  • Do you keep your word?
  • Are people expecting too much from you?
  • If after answering these questions, you are not certain how you answers reflected on your EQ then its time to roll up your sleeves and get to work.
3.) Are Your Managers Process Oriented?

Now, let's get down to business. On a scale of 1 to 10 with 10 being highly important, how important are business processes to you and your business? Process management is what you ultimately want your manager to have an acumen for. You want well document and efficient procedural processes and effective human management systems in place. You want processes in place for making your employees happy to processes that make you number one in your industry.

When you lose key talent to a competitor, you do not want a gaping hole that makes the department or even worse the company wobble, because you are scrambling to get things in place. You want to pick up seamlessly where your manager left off.
  • Can you run all your departments?
  • If key talent leaves can you seamlessly step in?
  • Can your managers run your business successfully?

    • Don’t seek a major opinion change in a single conversation.
    • Be conscious of each constituents posture, atttitude, and beliefs on important issues.
    • Make your ideas relevant to your audience by linking what you have to say to their experiences and interests.
    • Showing consistently that the topic affects them directly is the most effective strategy.

    The Executive Coach: Conflict Management Part 3

    By now you understand my perspective on conflict management. Conflict management takes emotional strength from leadership and constituents. During a conflict a leader has the ability to promote and build productivity, constituency, commitment, and respect or to tear it down.

    As you are considering a plan for managing conflict there are areas to think through and to prepare for observation when it comes to you and your attitudes of heart.

    Are 'YOU!' Criticizing Me!?

    As a well intended manager or leader become scrutinized a natural response is to reach toward a defense by attacking back. During stressful moments executives need to remain calm, transparent, and accountable. During moments of escalating conflict; especially in smaller teams, hurt feelings become obvious, issues become muddied and more difficult to resolve. As noted earlier in this series, giving attention to discovering the real needs or issues behind negative emotions is important. Resolution is contingent on a leaders skill to get to the real issue.

    Just as resolving conflict depends on identifying needs, so dealing with criticism depends on understanding the real concerns of the critic. Constructive ways to respond to criticism include paraphrasing, checking for feelings, checking inferences, and buying time with limited agreement.

    Paraphrasing

    Every Individual needs to feel understood during critical conversations. Empathy is a very powerful tool. Creating a habit of paraphrasing during critical moments provides your audience the gift of understanding. The purposes of paraphrasing are (1) to build trust, (2) to ensure that you understand the critic, (3) to let the critic know what his or her statement means to you, and (4) to communicate the feeling that you are taking the critic and her emotions seriously.

    Checking for Feelings

    Human being are 100% emotional. We attach emotions to logic, and every decision, regardless of how small it seems to be. When considering the feelings of a critic, identify the emotions that the critic seems to be expressing verbally or nonverbally. The purposes of checking feelings are to provide empathy toward (1) the critic’s emotions, (2) the importance of the criticism for the critic, and (3) the unspoken sentiments that are more important than the voiced criticisms. Receive push back on your assumptions by verbalizing your perceptions of both verbal and nonverbal cues.

    Checking for Inferences

    Implications have a profound way of changing the context of a conversation. Part of being aware of implications is to understand the inferences that are drawn from criticism. Identify the implied meaning of the verbal and nonverbal content of the criticism by asking questions and paraphrasing. Work to understand why the critic is bothered by the action or sentiments under discussion. The purposes of checking inferences are (1) to identify the underlying concerns and (2) to communicate that it is your interest to resolve the conflict.

    Buying Time

    In the instance that criticisms become harsh, buying time is a useful strategy. Buying time with a limited agreement,will assist in avoiding an escalation of a conflict, while helping to avoid yielding to the critic’s perspective. To buy time, paraphrase a portion of the criticism you agree with and let the critic respond, before you say anything else. The purposes of buying time are 1) to allow you time to think when a criticism threatens, you giving you time to respond versus react and (2) to extend to your critic the courtesy of understanding.

    Audience Centric

    Leaders have a responsibility of becoming audience centric. The definition of audience centric is to see through your audience’s point of view, respecting your audience, and protecting the audience’s ego. Diplomacy is important when playing politics.

    You Are All They Think and Talk About!

    Repeat the statement to yourself : 'Everyone Knows!' like a MANTRA because they do. Everything is out in the open because you are not really good at hiding it; constituents will nod and smile to your face and placate while acknowledging your incompetencies in gossip sessions. Even your 'yes' man and woman will complain about you when you are not meeting expectations. The harder you attempt to cover inadequacies, insincerity, and your lack of emotional intelligence the more it will show. They will TALK!

    Because everyone knows everything, leaders are obligated to respond to their people with authenticity, which infers humility. The temptation is to lean on the same skills and ambition that wrought success in the first place. The truth of the matter is you can't force people to excel or to be intelligent. Soft skills are needed to continue the journey.

    Your core competency needs to moved from tactical skills, ambition, and self-service toward emotional intelligence, strategy, and servant leadership.

    Once you have an understanding of who you need to be in light of this ideal and create a plan of execution for developing new skills, you will manage conflict congruently.

    The Executive Coach: Conflict Management Part 1

    Individuals on the fast track will eventually move from being a one man show toward leading teams; from being responsible for execution toward leading and managing others who in turn will be responsible for execution. This new leader must keep to the new standard of the ubiquitous flat organization.

    The Ubiquitous Flat Organization

    The flat organization is an environment that embraces transparency; leaders can be seen with warts and all. With the preferences toward authentic leadership business professionals and constituents have access to each others thoughts and emotions like never before. This type of environment challenges everyone to be at their best and to work well together. Unfortunately, when people work close together for long periods of time with their egos on the line conflicts arise. Between feeling the anxiety of deadlines, feeling attacked, betrayed, and being misunderstood it's easy for stress to climax. Between ideals being crushed for the sake of consensus and feeling undervalued its very easy to loose composure.

    The fashion, in which a leader approaches and deals with internal conflict can mean the difference between victory and stagnation or failure of a project. Emotional Intelligence is very critical when considering both sides of an issue. A core competence of executives should be to create a contingency plan for conflict management. It is practical to create a call to action when it comes to constituents and conflicts; after all nothing should catch a manager by surprise.

    I would like to encourage you to consider the steps I have outlined here as part of your own process for managing conflict; this is not a case for one size fits all. All plans geared toward resolving conflict should be fluid and tailored to fit the individuals you are working with.

    Definition of Terms

    It is easy to misinterpret a situation or conversation to contain some type of conflict, if the definition of conflict isn't clear. For all intents and purposes of this entry, I will define CONFLICT as having a moment of discord or contrasting of opinion on a significant issue.

    Anti-Manager Leadership

    Leadership should never be controlling or micro-manage; after all true genius appears when individuals feel relaxed and free to express themselves. There is no reason to walk into a conversation and to feel like you need to take immediate control or to start 'rolling heads', unless there is obvious potential for a lawsuit or someone might be physically assaulted. To make sure you don't get a taste of humble pie listen first and ask clarifying questions (not loaded questions) second until you understand what is being said. Never give into the temptation to overstep your boundaries as a team member, if you do you will impede productivity.

    Do You Really Understand?

    Understand the communication styles of your constituents. Every individual on your team has a different conversational style and interprets verbal and nonverbal nuances different. Discern the gender differences of communication. Be aware of inferences of those who are passionately involved in the situation or conversation. Work hard to figure out each active participant's assumptions.

    Side Note: How do you do this? Become interested. Ask a plethora of questions without bias or judgment, until you can recite each persons side with clarity.

    Is There Real Conflict?

    Once you have done this you may find that no conflict exists. Individuals may become over emotional because of stress, or may be frustrated or angry and may choose to project onto someone else. One way to find out if a person is venting is to ask, “Is there something you’d like me to do?”

    Is The Information Correct?

    If you find that there is a conflict or that individuals are on opposing sides of a vital issue find out what information they are operating on you may find that it is outdated or incomplete information. Remember each person's opinion or bias is not gospel. Switched to a coaching role and encourage the individuals to research and to provide correct data.

    What NEEDS Need To Be Met?

    A couple of things that I have learned is that there are far too few competent communicators and self-aware professionals in the world. I can group individuals who either may not be very self-aware or uncommunicative into three categories:
    • People who do not want to tell you what their needs are directly
    • People who don't know what they need
    • People who have never thought about what they need
    It is your duty to everyone involved to invite them to tell you about their needs. DON'T PLACATE or PACIFY. Psychological, emotional, or administrative (business resources) needs are very important to each person on your team. Determining the real needs of individuals will help you and your team work toward new solutions. You will soon find that the problem that surfaces as the subject of dissension may or may not be the real problem.

    Are There Any Alternatives?

    Professionals have different psychological triggers and will respond differently to stress. One person when triggered by stress will narrow his focus very quickly while another when triggered by stress will expand her options. These options after this point work like comfort food and are only effective in soothing the emotions. A reason why some people are locked into a conflict is they only see few alternatives. As a natural instinct people are more inclined to take the first idea that no other person is opposed to and will stop evaluating alternatives.

    Conflict can emerge without anger and without escalating the disagreement; however, in the case that people become emotional or people’s feelings are hurt, the team needs to deal with those feelings and work to resolve the conflict constructively.     In todays' competitive environment it is important that executives stay humble.  It is easy to be the know it all- in the meetings and to gloss over the ideas of subordinates as you insincerely placate and nod.  Do not fall into the danger of thinking you are the only one with the intelligent ideas in the room and it is your holy calling in life to teach the group what they do not know.  Take a new approach and actually listen and evaluate ideas from constituents.  The ideas of others when evaluated may lead to more then you bargained for. Escape your own ego by choosing a few men and women in your company to be your group of thinkers.

    I have had the opportunity of introducing my clients to the following principle for achievement. This concept is called: Master Mind Group. When people come together to reach a purpose, solve a problem, to be at a  personal or professional best, or to restructure an organization and take action, great achievements will began to occur.
